This phenomenological study examines the lived experiences of nonprofit employees who, in their formal roles, actively promoted racial equity within their organizations. The research investigates the origins of their commitment, the multifaceted challenges they face, and the transformative potential embedded in their efforts. Employing a phenomenological framework, the study centers on the rich, lived experiences of these dedicated individuals, capturing their nuanced narratives, emotions, and meaning-making processes through in-depth interviews. Thematic data analysis reveals the driving forces behind their continuous engagement in racial equity work and unravels the complex challenges they encounter, including emotional labor, burnout, organizational barriers, and power dynamics. Notably, the study highlights the transformative potential within their work, shedding light on personal growth, empowerment, and the collective impact of their commitment to racial equity. This research contributes to the field of diversity, equity, and inclusion, offering practical insights for nonprofit leaders, policymakers, and practitioners.
