The Craft of Tacit Expertise Transfer in U.S. Space Exploration
Heather A. McMorrow
ProQuest LLC, Ed.D. Dissertation, Northeastern University
This generic qualitative study examined how mid-to-late career experts in the U.S. space exploration sector transfer tacit knowledge to novices, with a particular focus on fostering employee engagement. Semi-structured interviews were conducted with ten industry experts from various sectors within space exploration. Thematic analysis identified key themes such as overcoming the curse of knowledge, managing cognitive load, and utilizing empathy and trust to facilitate effective expertise transfer. Both formal methods, such as structured mentorship programs, and informal, ad-hoc guidance were highlighted as crucial mechanisms for expertise transfer. Importantly, mid-career and senior experts played a significant role in employee engagement by creating environments where continuous learning, collaboration, and professional growth could thrive. These findings were considered alongside existing literature on knowledge sharing and workforce development, offering insights into how organizations can leverage senior expertise to enhance both the transfer of specialized knowledge and overall employee commitment in a highly technical and evolving field.
