Teacher Retention in a High-Achieving School District

Teacher retention remains an issue nationally (Ingersoll & Tran, 2023). CCSD, a high-achieving school district in Tennessee, sought factors influencing teacher retention locally. This mixed-methods study examined differences in retention rates of teachers in CCSD and used interview and survey data to better understand factors related to teachers' job satisfaction and retention. The researchers collected parallel qualitative data on school leaders' perceptions about challenges to teacher retention and compared their responses to teachers'. Researchers found several statistically significant differences in retention, including early-career, minority, and veteran teachers, among other findings. Over time, ratings of school climate decreased while job engagement increased. Quality of supervision, policies, physical working conditions, relationships, compensation, personal growth, recognition, responsibility, promotion, and achievement were themes across qualitative data. The researchers made recommendations focused on professional learning, teacher recognition, navigating conflict, teacher voice and supporting new teachers.
