An Exploration of the Relationship between the Employees' Perceived Relationship Quality with Their School Principal and the Employees' Organizational Commitment in the Public School Setting

This study explored the relationship between school employees' perceived relationship quality with their school principal and their organizational commitment when controlling for variables of age, gender, ethnicity, job position, and language diversity. The study reached 148 participants from the public school setting and collected data from a demographic survey, Liden and Maslyn's (1998) Multidimensional Measure of Leader-Member Exchange instrument, and Meyer and Allen's (2004) Three Component Model of TCM ECS. The data was analyzed using a variety of statistical methods, including descriptive statistics (histograms and bar charts), Pearson Product Moment Correlations, multiple regression analysis, a t-test comparing means, ANOVA, and the Scheffe Post Hoc test. The results demonstrated that affect correlates positively with affective commitment, while professional respect and contribution correlate positively with normative commitment. Additionally, affect negatively correlates with normative commitment. Additionally, gender significantly influences continuance commitment, with females exhibiting higher levels than males. The findings are consistent with existing literature but also reveal unique insights into the distinct influences of relationship dimensions on commitment types. Limitations of this non-experimental study include using a convenience sample, potential biases due to the overrepresentation of specific demographics, and the absence of qualitative data. Recommendations for future research include diversifying participant demographics, employing mixed-method approaches, and exploring longitudinal effects. The study's findings suggest practical measures to enhance organizational commitment. These include fostering emotional support, setting clear goals, and building trust between employees and management. Implementing these measures may strengthen employees' attachment and dedication to their institution and its mission and values.
