A Mixed Methods Case Study: Unveiling Teacher Burnout Dynamics--Insights from XYZ School District

The purpose of this mixed methods case study was to discover factors that have contributed to burnout at three high schools in a local unified school district. There were 63 participants in the study who completed the Maslach Burnout Inventory-Educators Survey (MBI-ES) and were identified in one of five burnout profiles: Engaged (51%), Ineffective (22%), Overextended (21%), Disengaged (0%), or Burnout (6%). Teachers in the Engaged profile were more likely to experience administrators' support at the site level, while teachers in the Unengaged profiles (Ineffective, Overextended, Disengaged and Burnout) described challenges with site and district-level support. Despite the lack of support, financial constraints have kept teachers in the profession. Additionally, teachers in the Engaged profile described challenges with students' attitudes and mental health. Participants in the Unengaged profiles expressed frustration with post-pandemic student behavior, lack of accountability, and lack of administrators' support. Participants in the Engaged profiles expressed manageable workloads, which may have been related to coping strategies. The teachers in the Unengaged profiles (Ineffective, Overextended, Disengaged, and Burnout) cited increased post-pandemic work demands, lack of recognition, and frustrations with administrative goals. The results suggest that teachers' workload and administrators' support significantly impacted teachers' decisions to leave the profession. With these challenges, the impact on students, student relationships, and the financial stability of XYZ School District have been the factors that have retained these teachers, despite the challenges.
