Retention of Black Faculty in Higher Education: Organizational Perceptions and Job Satisfaction

This study examines Black faculty experiences at a regional comprehensive, public university in Kentucky. Using critical race theory (CRT), I examine the factors impacting Black faculty experiences at a historically White institution (HWI). Specifically, in this study, when referring to institutions of higher education, this translates to institutions that have been historically White, which includes most but not all higher education institutions (HEIs). Black faculty perceptions of organizational commitment to diversity, equity, and inclusion (DEI) at the institution in this study are impacted by their time at the institution, their level of engagement at the institution, and the subculture of their individual departments. These constructs influence their perceptions of organizational effectiveness, the ability to make them feel welcomed and valued at the institution which has a profound effect on their job satisfaction and persistence.
