Women Cadet Officers: Their Experiences and Leadership at a Military College

This phenomenological study explored the lived experiences and leadership of women cadet officers at a senior military college, as well their recommendations for aspiring women cadet leaders. The research used purposeful sampling based on inclusion criteria, and all participants were junior or senior cadet women who held an officer position in the college's corps of cadets. Participants also represented diverse racial and ethnic groups. Qualitative data was collected using a questionnaire and two focus groups. Data was analyzed using thematic analysis, which involved identifying significant statements and coding them by theme. Findings indicated participants experienced both challenges and rewards as leaders in a military college. Challenges included those resulting from hegemonic masculinity, tokenism, and stereotype threat, as well as challenges consistent with role congruity theory of prejudice toward female leaders. For example, participants reported lack of respect, negative attitudes about their leadership ability and performance, and feeling pressure to over perform. Rewards included personal growth and development, shaping future cadets, meaningful relationships, and others. Participants emphasized the need to balance their use of agentic and communal leadership behaviors to avoid negative appraisals predicted by role congruity theory. Additionally, participants recommended aspiring women cadet leaders not accept limitations, be ready to work hard, go for it, be the best version of themselves, and find a mentor. Implications of the research include making contributions to the literature and providing insight that can inform policies and practices to better support women leaders in multiple environments.
