A Case Study of the Emotional Intelligence Levels of a Secondary Principal and the Impacts upon Teacher Job Satisfaction and Organizational Commitment

ProQuest LLC, Ph.D. Dissertation, Indiana Wesleyan University
Teacher retention in secondary public schools has been an ongoing problem in education for many years. Oftentimes, teachers who are new to the profession stay in teaching for only one to five years and then choose to leave the profession. Teachers have mentioned several reasons for departing their profession including dissatisfaction with salary, student discipline problems, lack of principal support, poor student motivation, large class sizes, and few opportunities for advancement. There are indications principals who possess high levels of emotional intelligence can positively affect levels of job satisfaction and organizational commitment in their teachers. By incorporating emotional intelligence practices into their leadership styles, principals could potentially improve teacher job satisfaction levels, their organizational commitment, and in turn, increase teacher retention levels. In this case study, a combination of interviews and the collection of survey data was used to examine how potential leadership factors of a secondary school principal might influence teacher job satisfaction and organizational commitment. This combination of factors was assessed through an emotional intelligence lens to determine specific principal attributes and behaviors that were related to emotional intelligence and organizational commitment. The researcher interviewed teachers in an effort to delve deeper into specific principal characteristics and behaviors related to teacher job satisfaction and organizational commitment. Researching this phenomenon via a case study method was expected to result in a clearer understanding of the relationship between principal emotional intelligence levels, teacher job satisfaction, and organizational commitment within a secondary school setting.
