Exploration of the Relationship between School Culture and Teacher Work Engagement

The purpose of this quantitative correlational-associative study was to measure if or to what extent there was a relationship between factors of school culture and teacher work engagement for elementary school teachers in public school districts in Arizona. The overarching research question was, if and to what extent does a relationship exist between school culture (i.e., collaborative leadership, teacher collaboration, professional development, collegial support, unity of purpose and learning partnerships) and teacher work engagement for elementary school teachers? The theories of employee engagement and organizational culture supported the study. The data sources were the School Culture Survey and the Engaged Teacher Scale. School culture was measured along its six dimensions, and work engagement was measured as a composite variable. Data from 120 public school teachers were analyzed. Spearman's correlation analyses were conducted. The results of the correlation analysis revealed a significant, relatively strong positive relationship between collaborative leadership and work engagement, r(116) = 0.49, p < 0.001); between professional development and work engagement, r(116) = .49, p = .001; between collegial support and work engagement, r(116) = 0.41, p < 0.001; between unity of purpose and work engagement, r(116) = 0.45, p < 0.001; between learning partnerships and work engagement, r(116) = 0.44, p < 0.001; and moderate positive relationship between teacher collaboration and work engagement, r(116) = 0.36, p < 0.001. The results of the current study may be of particular importance to U.S. school administrators who wish to implement school culture enhancement strategies to increase teachers' work engagement.
