ProQuest LLC, Ed.D. Dissertation, Saint Louis University
Through effective organizational leadership, school leaders may influence a positive school culture. Lack of purposeful implementation of the elements required to make schools exceptional places to work is the problem, which may harm organizational culture and have a negative effect on staff, students, and the school community. This study sought to define common characteristics of a positive school culture, understand how school leaders influence a positive school culture, and analyze the implications of their efforts on staff members and students in the school community. In order to engage with leaders of schools with a positive culture, the research team considered schools all throughout the St. Louis area that have won a Regional Top Workplace designation in recognition of having a positive school culture. The team conducted interviews with those school leaders to learn how they feel they positively impact the school culture using the four culture imperatives evaluated on the survey. The team compiled the information from the interviews and looked for patterns in the responses of the school administrators. After gathering information on recurrent themes from the dialogues, the team conducted an analysis and then made recommendations for what a school leader must do to foster a healthy school culture. The team found it is important for leaders to create a vision and mission sharply aligned to the school's strategic plan, which invests in its people and creates a sense of belonging for the staff and students of the school community. Creating a positive culture begins with the school leader engendering a strong sense of mission and vision within the school community. Once the school community has agreed upon a shared vision and purpose, the school leader must develop a strategic plan that explains how the school will carry out its goals. School leaders must invest in the personnel as the most important resource in the school community. When employees feel appreciated, respected, and supported, a culture is developed that will attract and retain the finest personnel to carry out the strategic plan and fulfill the school's goal and vision. Finally, the team learned that a school administrator must develop a feeling of community and sense of belonging among the students to create a positive school culture.
