The Impact of Diversity and Diversity Programming on Teacher Retention within Independent Schools

The purpose of this qualitative case study was to explore the relationship between diversity and diverse programming on teacher recruitment and retention within independent schools. This study uses Friday and Friday's (2003) Diversity Continuum Framework as a lens to view the diversity and diversity programming at the selected institutions. Friday and Friday (2003) aligned the three pillars of the continuum acknowledging diversity, valuing diversity, and managing diversity with Kurt Lewin's (1947) Unfreezing, Change, Refreeze Model. Along with the three pillars, eight sequential steps in which diversity is viewed were used as a basis for this study: exposure, experience, knowledge, understanding, appreciation, respect, modifying attitudes and behaviors, and healthy interactions. Eight participants from two Pre-K through 12 independent schools were purposefully selected for this study based on the criteria that they have been at their school for at least three years. Data were collected through interviews and data collection. Data collection and analysis revealed 10 themes related to acknowledging, valuring, and managing diversity. The themes are: recognizing differences, importance of leadership, celebrating diverse perspectives, institutional support, celebrating diversity, demonstration of respect, intentionality, support for the LGBTQ+ community, promoting healthy interactions, leadership support. This study contributes towards strengthening the dialog surrounding the importance of diversity within independent schools and how it impacts all aspects of educational institutions. Future research could explore ways in which diversity and diversity programming impact teacher recruitment. It could also explore this same concept within public institutions.
