The Mediating Effect of Trust on a Follower's Perception of Leader-Member Exchange Relationships and Employee Voice Behavior

This quantitative, correlational study investigated whether a statistically significant relationships exist between a subordinate's perception of LMX (respect, loyalty, affect, and contribution) relationships, a subordinate's employee voice behavior, and trust. The researcher used an online survey to collect data from student financial aid administrators (n = 201). A series of mediation analyses were used to answer four research questions and test the corresponding hypotheses. The study revealed that moderate to strong relationships exist between a subordinate's perception of LMX concepts (respect, loyalty, affect, and contribution), trust, and a subordinate's willingness to participate in voicing behavior. Of the four LMX concepts, only the indirect effect for LMXRespect revealed statistical significance and full mediation. The findings in this study confirmed LMX as a good leadership style for student financial aid administrators due to the theory's emphasis on high-quality relationship development, which in turn, encourages voicing behavior.
