Burnout and Compassion Fatigue in Student Affairs Professionals: A Mixed-Method Phenomenological Study

This dissertation examines Burnout and Compassion Fatigue in Student Affairs Professionals actively working in various Student Affairs roles at small, residential colleges and universities within Southern California. The study investigates factors related to Burnout using the three constructs identified in Dr. Christina Maslach's Maslach Burnout Inventory for Educators Survey (MBI-ES): Emotional Exhaustion, Depersonalization, and Personal Accomplishment. This instrument was combined with the six constructs identified in Dr. Leiter and Dr. Maslach's Areas of Worklife Survey (AWS): Workload, Control, Reward, Community, Fairness and Values, to further examine participants' relationship to burnout while also accounting for the various aspects of the work environment that either contribute to or mitigate the risk of personal burnout. The mixed-methods study sought to address questions that relate to the impact of Burnout and Compassion Fatigue on Student Affairs professionals, how burnout and compassion fatigue was identified by participants, and the strategies employed for coping with these conditions while remaining a practitioner. The findings of this study reflect personalized experiences with burnout and compassion fatigue are heavily influenced by the work environment through the AWS constructs of Control, Community and Values, as well as supervisor and supervision. This work contributes to the literature by highlighting the hard work performed in a challenging landscape by Student Affairs professionals on a daily basis, and their vulnerability to the insidious onset of burnout and compassion fatigue. These findings provide additional acknowledgment of changes that are needed within Graduate Preparation Programs. The need for additional work in areas of diversity, inclusivity, and equity within higher education institutions and underscore that having a sense of belonging to a community within the workplace is quite literally good for our health and well-being.
