Human Resources Management: Onboarding Program and Trainer's Guide for Charter School Employees
Cook, Jeannette
ProQuest LLC, Psy.D. Dissertation, Alliant International University
The applied dissertation project focused on the development of a comprehensive onboarding program and Trainer's Guide specifically developed for charter school management employees. Charter school education has grown significantly in the last several decades with over 6,100 charter schools that are currently serving students nationwide. Formal or informal onboarding a newly hired employee into the organization has been a well-recognized human resource management practice for many years, providing a process of welcoming newcomers into the organization and is usually specifically designed to provide an informational and hospitable experience based on the company's mission, values and culture. The design of the onboarding program for this project includes elements of formal mentoring, practice-based learning and employee socialization. The values and principles of Malcolm Knowles' Adult Learning Theory was included in all phases of the onboarding program and Trainers Guide. The design progression and use of appropriate interventions included creating a curriculum and associated learning objectives for a year-long program including four distinct phases: (1) Welcome, (2) School Experience, (3) On the Job Training and (4) Mentorship. The evaluation of the onboarding program and Trainer's guide was developed to obtain objective feedback from ten subject matter expert evaluators who were asked to review and assess the design, using an eight question quantitative survey, with the option for written feedback as well. Responses from all the evaluators indicated that the onboarding program and Trainer's Guide were considered to be rated as "highly important" and appropriate for the charter school management's newly hired employee. Feedback from the evaluator's indicated that this onboarding design provided an excellent foundation for a new employee to feel included in the organization while also providing a feedback loop to ensure flexibility for continued use and success. Charter Management Organizations have a considerable amount of influence on their schools and the staff are being seen as critical members in being involved in the overall success of the school's system and will require critical knowledge and training related to this new and expanding educational model and how it can successfully operate.
