Value Congruence: Exploring the Dynamics of Values in Group Homes

This dissertation comprehensively explored the dynamics of value congruence in group homes serving individuals with intellectual disabilities. Value congruence was critical because it supported the alignment between an organization's stated values and the personal values of its employees, fostering a cohesive work environment that enhanced both staff satisfaction and service quality (O'Reilly et al., 1991; Kristof-Brown et al., 2005). Without such alignment, organizations could face challenges like increased staff turnover, reduced job satisfaction, and compromised care quality, which ultimately impacted the well-being of residents (Amos & Weathington, 2008; Verquer et al., 2003). A significant body of literature indicates a link between organizational culture and an organization's performance (Agbenyiga, 2011; Davies et al., 2000; Scott et al., 2003a; van Beek & Gerritsen, 2010; Virgana & Kasyadi, 2020), emphasizing the importance of cultivating a strong and coherent culture within these settings. Using Schein's cultural model as a theoretical framework (Schein, 2004), this study examined the alignment of personal and organizational values within these settings through a qualitative research design. Data were collected through surveys, interviews, and artifact reviews from staff members across various group homes. The findings revealed that leadership's articulation, modeling, and reinforcement of organizational values influenced staff behaviors and decision-making processes. The study also identified key factors in maintaining value congruence, including employee development programs that harmonized personal growth with organizational goals, structured governance mechanisms that consistently reinforced values, and diverse communication strategies that ensured values were integrated into daily practices. Additionally, the research addressed the challenges of managing value misalignment, highlighting the necessity for flexible and supportive interventions. These findings may enhance the quality of care provided to residents and foster a supportive and fulfilling work environment for staff, thereby contributing to the overall effectiveness and sustainability of the organization.
