Cultivating Leadership: A Phenomenological Study Examining Women's Experiences in a Virtual High-Potential Leadership Program

Even though women have made progress in entering the workforce, they still face barriers to leadership. HiPo programs are a common strategy organizations use to develop their future leaders. These programs focus on equipping HiPos with skills and opportunities to support their growth and prepare them for leadership roles. However, little research has examined the specific experiences of women participating in these programs. Focusing on women's experiences in a virtual HiPo program can provide an understanding of the experiences that empower women to succeed in the program and post-program. The purpose of this phenomenological study was to examine the experiences of women who have participated in a virtual HiPo program at an educational services support company in the United States within the last five years. This study utilized Eagly and Carli's (2007) leadership labyrinth as the conceptual framework. Seven women participated in semi-structured interviews where eight themes emerged: (1) Human Capital: Just Scratching the Surface, (2) Sharpening My Tools for the Journey, (3) Finding Connection in the Maze, (4) Guiding Lights Along the Path, (5) Carving Out Time to Explore, (6) The Exit and Beyond; (7) Gender Differences: Navigating Leadership Without Labels; and (8) Prejudice: Beyond Stereotypes. This research study adds to the existing literature on HiPo programs. Recommendations are provided for managers, leadership development program managers, and organizations.
