Latent Culture as a Force for Change and the Change Process in Operation.

The purpose of this study was to apply a theory of latent culture to describe the role of middle class black parents and students in effecting change in an elite educational organization and to use Schein's conceptual model of the Kurk Lewin paradigm of the change process (Unfreezing--Changing--Refreezing) to analyze this process over a three year period. Data were obtained by the following four methods: (1) participant observation in which the role of the active participant observer was partially concealed beneath the performance of the role of consultant to the organization; (2) analysis of pertinent documents which involved content analysis of newspaper accounts, broad sides issued by parent groups, document relating to the history and development of the institution, its stated goals, and current practices; (3) formal and informal innterviews with former students, present students, parents teachers, administrators, and other staff members; and, (4) organizational analysis which involved analysis of the structure of the organization, its power groupings, formal and informal, staffing, patterns, its reward system, and the nature and method of recruitment. These data were then analyzed to document the various stages of the change process in terms of indices of changed behavior and attitudes of the actors involved at different points in time.
