Retention Factors Influencing Early Childhood Education Teachers: A Qualitative Case Study of a Virginia Head Start Agency

This qualitative case study examined the perspectives of Early Childhood Education (ECE) teachers in a Virginia Region III Head Start agency, focusing on factors influencing their intentions to stay and ways to improve retention rates. The study addressed workforce challenges by identifying specific retention factors and exploring solutions. The research questions focused on identifying key factors shaping ECE teachers' intentions to stay and how the agency could leverage these factors to enhance retention policies. The theoretical framework incorporated conservation of resources (COR) and self-determination (SDT) theories. By combining these theories, businesses can create comprehensive retention strategies that cater to employees' psychological and resource-based needs, ultimately improving organizational performance and stability. Data was collected through questionnaires, interviews, and a focus group with ECE teachers and agency leaders. The study included 250 employees, with 26% being ECE teachers and 6% leaders. Convenience sampling was initially used to select available and willing participants, followed by purposive sampling to target individuals with the required characteristics, knowledge, and experiences. Braun and Clarke's six-step framework for qualitative thematic analysis was employed to identify patterns and link data to the research questions. Key findings indicated that perceptions of resource availability, such as pay, compensation, supplies, recognition, and communication, significantly impact the educational environment and job satisfaction. Addressing these insights at the local, state, and federal levels will help formulate comprehensive legislation, policies, and strategies to improve teacher retention rates, enhance job fulfillment, and create a supportive working environment within the Head Start agency.
