Teachers' Perspectives Regarding Pay-for-Performance in One Urban Public Texas School District
Andrew Messer-Hinton
ProQuest LLC, Ed.D. Dissertation, Concordia University Chicago
This study examined teachers' perceptions regarding a pay-for-performance model in one large urban Texas school district, implementing pay-for-performance. The district model investigated has been implemented for nine years, replacing the traditional salary schedule with an entirely performance-based system. For the quantitative portion of this study, campus teachers were invited to share their perspectives and experiences through an anonymous online survey. After submitting the online survey, participants were asked if they would like to participate in a Zoom interview with the researcher. Findings were analyzed to distinguish employee perceptions among the various components of the pay-for-performance model investigated. For the qualitative portion of the study, several interviews were conducted to gain more in-depth insight from the individuals who had selected this option. A connivance sampling was utilized with an equal number of elementary and secondary teachers. This study will provide policymakers and other district administrators with insights into decisions for future pay-for-performance programs by understanding the teachers' viewpoint.
