Evaluating the Lived Experiences of African American Female High School Athletic Administrators: Implications for Recruitment and Retention Strategies

This research study explores the retention and recruitment practices of a prominent school district. The focus is how to retain and recruit female African American high school athletic directors from the state of Maryland. In-depth interviews were used to acquire insight into the retention policies and recruitment practices of female African American high school athletic directors, as these women currently hold leadership positions in a male dominant career. The findings suggest the job fairs that tailor to female high school athletic directors is contingent upon the situation or task at hand. This study is part of a larger phenomenological investigation intended to identify the factors that influence the persistent underrepresentation of women in top athletic leadership positions. Furthermore, the findings indicate that work-life conflict and interpersonal relationships among other women contribute to the underrepresentation of women in top athletic positions. Factors attributed social perception of gender and leadership roles incongruence also limited women leaders' access. Moreover, the findings suggest that these women do not employ the traditional masculine leadership stereotype in the sport domain. The findings from this study may be used to (a) better understand the hiring trends used by prominent school districts to hire women in high school athletic administration; (b) provide human resource managers who hire athletic directors with a new perspective on how critical race and role congruity affects the sport domain; and (c) fill a gap in the literature regarding women in high school sport administration.
