The STEM Teacher Shortage: A Case Study Exploring Arizona Teachers' Job Satisfaction and Retention Intention

The United States currently faces a teacher shortage in science, technology, engineering, and math (STEM). This research study focused on Arizona's STEM teacher shortage, aiming to gain a better understanding of the issue from the perspective of STEM teachers. The study explored job satisfaction and retention intention and identified strategies to alleviate the shortage and enhance teacher retention. Data for the study were gathered through online questionnaires, in-depth interviews, and artifact collection from a sample of 39 current Arizona public school STEM teachers. The collected data was analyzed using reflective thematic analysis and frequency coding. The study's results shed light on the negative consequences of the STEM teacher shortage, affecting both teachers and students. Addressing the STEM teacher shortage necessitates increasing teacher retention, with job satisfaction emerging as a critical factor influencing retention. The research participants identified several factors impacting their job satisfaction, including financial considerations, working conditions, emotional and physical exhaustion, and fulfillment from working with students. These findings were integrated into the conceptual frameworks of Herzberg's two-factor theory and the Employee Value Proposition model, providing guidance for attracting and retaining STEM teachers. The implications of this study suggest that policymakers, school administrators, and stakeholders must collaborate to implement measures that enhance compensation, improve working conditions, secure teacher pensions, and elevate the respect for the teaching profession. Doing so can create an appealing Employee Value Proposition to attract and retain STEM teachers in Arizona.
